🤔Am I recruiting in the right niche?

It’s something I’ve been reflecting on recently – not from doubt, but from experience.

There are more recruiters than ever calling themselves “tech specialists.” More tools. More AI. More access to CVs / résumés. More noise.

But recruitment isn’t about access to candidates.

It’s about judgement / judgment, context and timing.

After nearly 30 years working with #CTOs, engineering leaders, founders and investors, here’s what I’ve learned:

Most recruiters focus on:
• What’s written on a CV / résumé
• What the job description says
• Who’s active in the market
• Who responds first

I focus on:
• Pattern recognition built over decades
• Leaders who aren’t even looking
• The real reasons people move (or don’t)
• The unspoken risks behind a hire
• The difference between a “good CTO” and the right CTO

Anyone can send a shortlist.
Very few will challenge a #founders brief.
Even fewer will protect an investor from a six or seven-figure hiring mistake.

That’s the real niche.

As technology becomes more complex — AI, data, cybersecurity, modernisation / modernization, platform scale — experience and judgement at leadership level matter more than ever.

This isn’t about more CVs / résumés.
It’s about fewer mistakes.
Less disruption.
More clarity.
More alignment.
More impact.

And for as long as leadership decisions carry risk, pressure and real consequence, there will always be a place for specialists who understand what’s truly at stake.

I don’t start with Resumes/CVs.
I start with risk, reality and readiness.

What does the business actually need right now?
What type of leader will work with this founder, this board, this culture?
What will the next 24 months demand of them?
Why did the last situation struggle — really?

Only then do I speak to individuals.

Because around 80% of exceptional CTOs aren’t on job boards. They’re heads-down, solving problems elsewhere. And the only way to attract them is with clarity, credibility, and a story worth moving for.

So no — I’m not “just a recruiter”.

I’m a safeguard against a £500k–£2m mistake.

🚨How a UK MedTech Scale-Up Avoided a £1M Mistake by Getting Their CTO Hire Right

Two years back a fast-growing UK medtech company found itself in a dangerous position.

Their platform was gaining traction with NHS trusts. Investment interest was building. Use cases were growing by the week.

But behind the scenes?

Their tech leadership was crumbling.

The founding engineer-turned-CTO had done a heroic job getting the platform off the ground… but the business had now outgrown them.

The search had to be conducted confidentially, not an uncommon occurrence.

So we couldn’t post ads. We went straight to the passive market — where we believe the top 80% of best in class CTOs are to be found.

Within 4 weeks, they met a CTO who had previously scaled a health platform used by over 3 million patients and navigated regulatory demands with confidence.

Alongside that hire, we secured a senior Front End Developer with a rare blend of technical depth and human-centred design experience – someone who could build interfaces clinicians actually wanted to use.

Fast forward to today:

✅ Platform adoption up 40%
✅ Measurable improvement in clinician engagement
✅ New NHS partnerships secured
✅ Series B funding successfully closed
✅ Internal confidence restored

The CEO recently said to me:

Alignment vs Agreement – and why we confuse them

Here’s something I’ve been thinking about lately: alignment and agreement are not the same thing, yet in many organisations they’re treated as if they are.

Thinking about teeth… even slightly misaligned teeth can still do the job. You can chew, speak, function — sometimes imperfectly, but effectively enough. The system still works.

Yet disagreement in the workplace is often handled as if it’s treason.

I can commit to a path I don’t fully agree with. I can understand the intent, respect the leadership, and support a decision — without pretending I’ve suddenly changed my mind. That isn’t disloyalty. It’s maturity.

True alignment isn’t about identical thinking. It’s about:

	•	Shared purpose
	•	Mutual respect
	•	Commitment to outcomes
	•	Trust that different perspectives add value

If agreement is mandatory for belonging, you don’t get alignment — you get silence. And silence is far more dangerous than disagreement.

The real question isn’t “Do you agree?”
It’s “Can you move forward with integrity, even without agreement?”

That’s where progress lives.
