The job market loves to call itself a meritocracy.

Sure.

Talent matters.
Hard work matters.
Skills matter.

As long as you already have access.

For immigrants and People of Color, the rules change quietly.
You are told to compete on merit inside systems built by people who already had equity.

You are asked for “local experience” you were never given a chance to earn.
You are told to “network” in rooms you were never invited into.
You are assessed on “culture fit” instead of “culture add” defined by people who never had to translate themselves to belong.

And now, it is not just people deciding.

We are also fighting algorithms.

Algorithms decide who gets seen,
who gets surfaced,
and who is filtered out before a human ever looks.

These systems are trained on past hiring.
So they quietly reward the same profiles,
the same schools,
the same career paths,
and call it “objective.”

When immigrants and POC do not show up in search results,
it is framed as a skills gap.
Not a system gap.

So yes, call it a meritocracy.
Just be honest about who gets full access,
and who has to prove themselves twice for half the visibility.

But here is the part most people do not talk about.

There is a fix.

You cannot outwork bias,
and you cannot out network an algorithm.

But you can learn how these systems actually rank, filter, and decide.

Being born in Canada does not protect you from bias.
Being the child of an immigrant does not either.

A few years ago, my son was in high school.
He was an introvert.

We moved from Toronto to a small town.

He was born in Canada, yet people still asked him,
“Where are you really from?”

During high school, he needed volunteer or co op hours required for graduation and future university applications.

Most of his friends found roles easily.
Not because they were more capable, but because they were local.
They had networks. Family connections. Familiar last names.

My son did not.

What hurts is this.
He was already doing real work.

He helped me launch YouTube.
He supported my brand.
He did work I would normally pay freelancers for.

Yet they never called him back.
But when his friends applied to the same places, they got calls.

One day he said something that stayed with me.

“Maybe my resume is too high level.”
“Maybe it is my name.”

That doubt felt familiar.
It was the same feeling I had as an immigrant.
Now my son, born here, was carrying it too.

So we did what most people are never taught to do.

I asked him to find out who the manager was at the place he wanted to work.
I told him to dress like he was going for an interview.

For an introvert, this sounded like a crazy idea.
Walking in. Asking for the manager. Starting a conversation.

But he did it anyway.

Before walking in, he prepared.

He went through my interview framework.
He practiced small talk, how to introduce himself, how to ask thoughtful questions.
He observed the space, the roles posted on the walls, and the kinds of summer jobs they usually hired for.

He walked in nervous but prepared.
Asked for the manager by name.
They spoke.

She said, “We are not hiring. Apply online and we will keep it in mind.”

Two weeks later, they called.
He interviewed.
He got the role.

We practiced interview answers together.
He stayed there for two years.

When he left for university, his manager said,
“Can I get a hug? I will miss you. If you ever want to come back for the summer, just tell me.”

Today, he is in university in an engineering program and has moved out.

And something changed.

That role did more than give him experience.
It built confidence.
It taught him how to talk to people.
How to handle rejection.
How to show up prepared.

He is no longer the introverted teenager who doubted himself.

And yes, I still wonder if he will face bias again.

But this time, he knows what he is up against.
This time, he knows how to fight back.

With preparation.
With strategy.
With confidence.

If you are second guessing your identity, hear me.

People who truly see your talent will never ask you to change your name, shrink who you are, or prove where you belong.

Sometimes the problem is not you.
It is the system.
And sometimes it is the strategy.

When hiring leaders and HR professionals repeat this, let us be honest about what we are really saying. The hiring system is not broken. It is working exactly as designed.

Designed for people with early access.
Designed for familiar names, accents, schools, and networks.
Designed to reward proximity over potential.

Now look at immigrants.

Highly skilled.
Legally entitled to work.
Applying for roles they are fully qualified for.

Yet they are told, “You just need to network.”
