❓AI screening czy AI sourcing?

Na co byście postawili? Pytam tutaj zarówno kandydatów, jak i osoby z HR.

Do napisania tego postu zainspirował mnie Tomek Bożyczko, który poruszył temat w swoim poście - link w komentarzu 👇, a który faktycznie staje się jednym z najpoważniejszych paradoksów na styku AI i rekrutacja.

Zacznę od pytań: 
Jaką rolę w tym procesie pełni człowiek? 
Czy w układzie człowiek-maszyna jest zasobem, czy kapitałem? 
Czy korzystanie z systemów AI sprawia, że człowiek staje się przedmiotem? 
Jak w takiej korelacji zachować podmiotowość człowieka?

Obecnie proces aplikacyjny coraz częściej jest symulacją kompetencji, a nie ich prezentacją. AI pozwala każdemu „brzmieć” profesjonalnie, używać odpowiednich słów kluczowych i formuł HR-owych, które zaspokajają algorytmy ATS. Ale w efekcie system przestaje odróżniać autentyczność od wygenerowanego języka.

Dlaczego to zjawisko jest niebezpieczne?

Po pierwsze, następuje erozja sygnałów kompetencji. Jeśli 80% CV powstaje za pomocą AI, przestaje mieć znaczenie styl, język czy strukturacja danych - bo wszystkie dokumenty są podobne. To prowadzi do tzw. AI inflation of credentials - sytuacji, w której każdy wygląda dobrze „na papierze”.

Po drugie, nastepuje zanik ludzkiego kontekstu. Kandydaci tracą okazję, by w unikalny sposób opowiedzieć o sobie. Z kolei firmy nie mają kontaktu z prawdziwym głosem człowieka - słyszą tylko echo sztucznych narracji.

Po trzecie, nastepuje błędne uczenie modeli. Jeśli rekrutacyjne modele treningowe AI są zasilane właśnie tymi generowanymi danymi, rynek tworzy samonakręcającą się pętlę - „AI szkoli AI”, coraz bardziej oddalając się od rzeczywistości talentów.

Jaki powinien być zatem kierunek zmiany?

Z jednej strony p. Bożyczko trafnie wskazuje, że AI sourcing (czyli aktywne poszukiwanie i weryfikacja konkretnych ludzi) jest skuteczniejszy niż pasywny AI screening, ale można by to rozszerzyć o ideę: powrót do relacyjnej rekrutacji wspieranej przez AI, nie zastąpionej przez AI.

Modele mogą pomagać w:

🔹mapowaniu branżowych talentów,
🔹analizie śladów cyfrowych (publikacje, aktywność zawodowa, networking),
🔹personalizacji komunikacji rekrutera,

ale ostateczny etap musi opierać się na rozumieniu kontekstu i ludzkiego potencjału, czego algorytmy wciąż nie potrafią w pełni uchwycić.

To, co obecnie ma miejsce, to kolejny etap „automatyzacji pozorów” - systemy projektowane, by ułatwiać selekcję, zaczynają wymagać coraz bardziej ludzkich metod, by odzyskać wiarygodność danych wejściowych.
