Ho passato 9 anni a gestire la mia azienda chiedendo "come va?" a persone che mi rispondevano "bene".

Poi ho capito che stavo gestendo percezioni, non un'azienda.

Agosto 2024. Portogallo. 
Dovrebbe essere una vacanza. 
Invece sono lì a rompere su Slack ogni 20 minuti.

"Come vanno le vendite?"
"Tutto bene Leo, goditi la vacanza."

Tranquillo un cazzo.

Lunedì mattina scopro che "tutto bene" significava: 2 clienti importanti persi, il venditore nuovo a 0 vendite in un mese, la nuova funzionalità in ritardo di 2 settimane.

Il problema? Ognuno aveva la sua versione della verità. Il direttore vendite: "Benissimo!" Il CFO: "Disastro, sotto budget del 30%."

E io lì, come un coglione, a fare il detective per 3 ore.

La parte peggiore non era lo spreco di tempo. Era l'energia mentale. Quella vocina costante: "Ma sarà vero? Mi stanno nascondendo qualcosa?"

Non dormivo. Non staccavo mai.

Poi mi sono rotto e ho trovato il libro della svolta: "Traction" di Wickman.

Lì si parla di "Scorecard" che ho iniziato da quest'anno a implementare, ossia: 5-10 numeri aggiornati ogni 2 settimane. 
Che ti dicono ESATTAMENTE cosa succede. 
Senza interpretazioni.

Adesso ogni 2 settimane guardo 7 numeri: lead, demo, vendite, churn, cassa, Trustpilot, assistenza.

5 minuti. So tutto.

Mese scorso: 6 giorni a Formentera. Zero chiamate. Scorecard ok. Per la prima volta in 10 anni ho staccato. Davvero.

La Scorecard non ti dà solo dati. Ti toglie quella sensazione di non avere il controllo.

Se gestisci facendo domande invece che guardando dati, stai raccogliendo storie. Non gestendo un business.

A gennaio ho cancellato il 90% delle riunioni dalla mia agenda.

Nessuna azienda è esplosa. 
Anzi, tutto è migliorato.

Niente più daily standup.
Niente più call di "allineamento".

Cosa è successo davvero:
- Le persone si sono prese più responsabilità
- Le decisioni sono state documentate
- La concentrazione è aumentata
- I risultati pure
- E finalmente ho avuto tempo per ragionare

La maggior parte delle riunioni esiste per una sola ragione: mancanza di chiarezza.

E le riunioni raramente la creano. 
Rimandano solo al prossimo meeting.

Ovviamente le riunioni le continuo a fare ma come decido se una riunione ha senso?

Mi faccio tre domande:
1) È urgente, complesso ed è forte la componente emotiva?
Se sì → ci vediamo. Se no → messaggio.

2) È per dare feedback o allinearci?
Allora registro/a un video, lo scrivo, o mando un documento.

Perché preferisco lavorare in asincrono:

- Dai alle persone tempo di pensare prima di reagire
- Premi la chiarezza, non la parlantina
- Crei documentazione migliore
- E rispetti il tempo di tutti, non solo di chi parla più forte

L'asincrono crea spazio per pensare davvero, per l'autonomia vera, e per meno giornate "piene" che non portano da nessuna parte.

Questo non significa "non parlatevi mai".

Significa: non fate riunioni quando basta un messaggio.

La maggior parte delle riunioni esiste solo perché nessuno ha avuto il coraggio di cancellarle.

Prova per 30 giorni.
Guarda cosa non ti manca.

Quante delle tue riunioni oggi potrebbero essere semplicemente un messaggio o breve video?

Regola aurea dell'imprenditoria? Usa quello che hai.

Io avevo solo una cosa: la disperazione e la voglia di dimostrare.

2014. Ho 23 anni. Zero soldi. Zero network. Zero famiglia imprenditrice alle spalle.

Tutti mi dicevano la stessa cosa: "Leo, senza soldi di famiglia è impossibile. 

Senza entrare nell'azienda di papà non si va da nessuna parte."

Il problema era che tecnicamente avevano ragione. 

Non avevo capitale. Non conoscevo nessuno che contasse. Non avevo un padre con i contatti giusti. 

E in Italia il capitalismo è clientelare e la più alta percentuale di ricchi è già ricca da generazioni.

Poi ho fatto Innovaction Lab. Un percorso interuniversitario per startup. 

Lì ho conosciuto Gabriele, il mio attuale socio.

Abbiamo costruito un MVP. Convinto un VC a darci un mini pre-seed. E con quei soldi siamo partiti.

Ma i soldi da soli non bastano. Qualcuno doveva fare le cose.
Quindi le facevo tutte io.

Ads, Landing page, messaggi a freddo. Chiamate ai lead. Vendita. Supporto clienti. Project management.

Non perché fossi bravo in tutto. Perché non c'era nessun altro.

Avevo quello: tempo, fame, e un socio che sviluppava (e non solo) mentre io facevo tutto il resto.

Oggi siamo 50 persone. Fatturato a 7 cifre.

Ma sai qual è la cosa che nessuno ti dice? Che anche adesso, con i soldi, con il team, con il network, la regola è sempre la stessa.

Usa quello che hai.

Perché ci sarà sempre qualcosa che non hai. Sempre qualcuno con più risorse, più contatti, più esperienza.

La maggior parte delle persone aspetta di avere "tutto pronto" per partire.

Sono ancora lì che aspettano.

Usa quello che hai, anche se è la disperazione.

Ho passato i primi 4 anni in Voxloud, a lavorare 12 ore al giorno in un'azienda che non cresceva come doveva.

Poi ho cambiato terreno. Stesso impegno. Risultati 10x superiori.

Non ero diventato più bravo. 
Non lavoravo di più. 
Semplicemente, avevo smesso di annaffiare una pianta nel deserto.

Quella sensazione quando realizzi che stai spingendo un masso in salita mentre tutti gli altri hanno trovato la discesa.

Puoi curare una pianta ogni singolo giorno , annaffiarla, togliere le erbacce, spostarla verso il sole. 

Oppure puoi piantarla nel terreno giusto e lasciare che la natura faccia il suo lavoro.

Un seme nel posto giusto cresce da solo.

La vita funziona allo stesso modo.

Il progresso non dipende solo da quanto duramente lavori, ma da dove decidi di lavorare:

- Il target di clienti giusto vs. quello che ti prosciuga
- la ricerca del mercato in crescita vs. quello saturo
- Il team che ti potenzia vs. quello che ti frena
- Il modello di business scalabile vs. quello che richiede sempre più tempo

La domanda a volte non è: "Sto lavorando abbastanza?"

La domanda è: "Sto lavorando nel terreno giusto?"

Perché puoi essere il lavoratore più instancabile del mondo, ma se sei nel deserto, non crescerà mai nulla.

Dove sta meglio la tua energia in questo momento: spingere più forte o trapiantarti in un terreno migliore?

OpenAI ha appena cambiato il marketing per sempre…

O almeno così dicono i post acchiappa-like su LinkedIn.

La verità?

La maggior parte delle aziende che ci chiamano gestisce ancora i lead su Excel.

Non perché sono stupide.
Ma perché c’è un tempo di adozione per tutto.

Mentre tutti corrono dietro all’ultima novità AI, io ed i miei clienti in Voxloud  continuiamo a fare quello che funziona:

- richiamare i lead entro 60 secondi
- Tracciare ogni conversazione
- Dare ai venditori strumenti che usano DAVVERO

L’innovazione vera non è inseguire ogni trend.

È prendere tecnologia che funziona e applicarla ai problemi reali delle aziende.

Stick to the plan.
Continua a lavorare.

I risultati arrivano così, non con i post sensazionalistici.

Non tutti i soci sono uguali. E trovare quello giusto può cambiare tutto.

Questa è la mia visione personale, frutto di anni di esperienza e del mio modo di vivere il lavoro.

Non è la verità assoluta, ma ciò che per me funziona davvero.

Negli anni ho capito che non potrei mai avere come socio qualcuno “a metà”:
❌ chi ha un altro lavoro e fa impresa solo per hobby
❌ o chi è già tranquillo nella vita e non sente più la fame di vincere

Il socio giusto, per me, è diverso:
✅ ha fame, voglia di dimostrare, energia
✅ pensa al progetto anche di notte
✅ vive ogni piccolo risultato come una conquista enorme

E soprattutto, deve avere curiosità e voglia di crescere.
Leggere, studiare, farsi domande, migliorarsi sempre.

Ogni volta che ho iniziato qualcosa con chi non voleva imparare, il progetto è finito male.

Questa è la mia esperienza.

Ma sono curioso di sapere:
tu che tipo di socio (o co-fondatore) sceglieresti oggi?

Fino a quando non fatturi, anzi, incassi, dal primo cliente, non hai un'azienda, hai un progetto.

L'altro giorno parlavo con un fondatore di una startup che mi raccontava del suo "business".

Pitch deck da paura. Slide bellissime. Roadmap ambiziosa. Prodotto quasi pronto.

Gli chiedo: "Quanti clienti paganti hai?"

Silenzio.

"Beh, stiamo ancora validando il prodotto, poi partiremo con le vendite."

Ecco il problema.

Troppi imprenditori si perdono nella costruzione perfetta del prodotto, nel logo figo, nel sito responsive, nelle automazioni di marketing... e dimenticano la cosa più importante: qualcuno deve tirare fuori il portafoglio e pagarti.

Non servono mesi di sviluppo per capire se hai un'azienda.

Servono 5 chiamate a potenziali clienti.

Se dopo quelle chiamate nessuno ti dice "quanto costa?" o "quando posso iniziare?", non hai validato niente. Hai solo costruito qualcosa che piace a te.

Quando abbiamo lanciato Voxloud, il prodotto faceva schifo ai nostri occhi. Lo giuro.

Ma faceva una cosa fondamentale: risolveva un problema vero a persone disposte a pagare per risolverlo.

Il primo cliente ci ha pagato 5 euro al mese. Una miseria.

Ma quel giorno abbiamo smesso di avere un "progetto figo" e abbiamo iniziato ad avere un'azienda.

Perché quel cliente non ha comprato il prodotto perfetto. Ha comprato la soluzione al suo problema. 

E questo ha cambiato tutto.

Da quel momento ogni decisione è stata diversa: non più "cosa ci piace costruire" ma "cosa serve ai clienti per pagare di più e rimanere più a lungo".

Vedo troppi founder innamorati del proprio prodotto e zero interessati a vendere.

"Prima perfeziono, poi vendo."

Sbagliato.

Prima vendi (anche qualcosa di imperfetto), poi perfezioni sulla base di chi ti paga davvero.

Il mercato ti dirà sempre la verità. 
I tuoi amici ti diranno "figo, bellissimo progetto".

I soldi non mentono mai.

Raccontami la tua nei commenti. 
Voglio sapere quanti di voi hanno avuto il coraggio di vendere "imperfetto".

Al mercato non importa delle tue passioni.

Non perché sono interessanti in sé. 

Ma perché costruire un'azienda attorno a un bisogno reale è la cosa più appassionante che puoi fare.

Ma ci sono arrivato al contrario. 

Non ho trasformato la mia passione in business. 

Ho trasformato un bisogno di mercato nella mia passione (non ero di certo appassionato di Centralini telefonici a 24 anni 😁  )

Non so quante persone là fuori stanno ancora cercando di trasformare la loro passione in un'impresa invece di trovare un bisogno e costruirci sopra.

Ma so che la maggior parte delle startup falliscono proprio per questo: cuore al posto della testa.

Il mercato non si adatta a te. Sei tu che ti adatti al mercato.

O vinci tu. 

O vince qualcun altro che ha capito prima di te che la passione te la costruisci strada facendo.

Dopo 11 anni di azienda, ho capito una cosa: le persone non falliscono. 

Falliscono gli incastri.

C'è un momento preciso in cui lo capisci.

Non è quando arriva il primo ritardo. 
Non è quando salta la prima deadline. 
Non è nemmeno quando vedi quella faccia da lunedì mattina che dura tutta la settimana.

È quando ti rendi conto che quella persona, quella stessa persona che 2 anni fa era una macchina da guerra, adesso è bloccata. 

E tu non sai se è colpa sua, tua, o semplicemente del fatto che le cose cambiano.

Tutti ti dicono che fare l'imprenditore significa "guidare il team", "prendere decisioni difficili", "essere un leader". 
Bellissimo. Motivante. Da poster motivazionale su LinkedIn.

Poi un giorno ti trovi davanti a una scelta: tieni o molli?

E quella scelta non riguarda un numero su un foglio Excel. 
Riguarda una persona che conosci da anni. 
Che ha dato sangue per l'azienda quando serviva. 
Che ha risolto problemi che nessun altro voleva toccare.

Ma adesso? Adesso qualcosa si è rotto. E non sai nemmeno cosa.

Gli hai dato feedback. Gli hai dato progetti diversi. Gli hai dato tempo, supporto, coaching. Gli hai tolto pressione. Gli hai dato più responsabilità. Poi gliele hai tolte di nuovo.

Niente. Sempre la stessa storia.

E intanto gli altri iniziano a notare. Iniziano a coprire. Iniziano a stancarsi.

Ecco il pezzo che nessuno racconta: quando decidi di mandare via qualcuno, non stai solo prendendo una decisione su quella persona. Stai prendendo una decisione su tutte le altre.

Perché se la tieni troppo a lungo, perdi chi sta performando. Se la mandi via troppo presto, diventi quello spietato che "taglia teste".

E la cosa peggiore? Non c'è un numero magico. Non c'è una formula.

2 possibilità? Troppo poche. 5? Forse. 10? Probabilmente troppe. Dipende. Da cosa? Non lo so. Nessuno lo sa.

Ho 60 persone in azienda. Ho fatto decine di assunzioni. Ho dovuto mandare via gente che rispettavo profondamente.

E dopo 11 anni, sai cosa ho capito? Che continuerò a non dormirci la notte.

Perché la verità scomoda è questa: quando mandi via qualcuno, in un angolo della testa ti chiederai sempre se avresti potuto fare qualcosa di diverso.

E quando lo tieni troppo a lungo, ti chiederai se hai fatto un favore a lui o un danno a tutti gli altri.

Non esiste la risposta giusta. Esiste solo la meno sbagliata.

E quella, te la devi costruire ogni volta da zero.

Chiunque ti dica il contrario o non ha mai avuto dipendenti, o sta mentendo.

Nella tua carriera imprenditoriale, se fai bene le cose, troverai sulla tua strada vari personaggi e aziende:

- i copiatori seriali
- quelli che fanno spionaggio/mystery ogni volta che lanci campagne o prodotti nuovi
- gli hater seriali, ossia quelli che hanno incrociato la tua strada, volevano qualcosa da te e tu non gliel'hai data (semplicemente il 99% delle volte perché non ti interessava)

Se fai, attrai sempre chi non fa e rimane indietro.

Stessa cosa nelle relazioni personali.

Quando un amico ha successo, va celebrato, anche forse più di quanto lui celebra se stesso.

Se i tuoi amici non lo fanno per te/con te quando sei tu a dover essere celebrato, è tempo di rimuovere quegli amici dalla tua cerchia stretta.

(Se sei un po' sadico, tienili comunque a una distanza tale da farli rosicare, se vuoi 😁 anche se non te lo raccomando, portano mala vibra).

Si pensa che fare impresa riguardi solo numeri, grafici e codice, ma nella maggior parte dei casi la vera sfida è gestire la propria mente affinché non vada alla deriva 🤣

"Non so vendere, meglio assumere un venditore."

È la prima bugia che si raccontano gli imprenditori alle prime armi.

Ti svelo un segreto:

Nei primi mesi, TU vendi 10 volte meglio del miglior venditore sul mercato.

Non perché sei bravo.

Ma perché hai tre superpoteri che nessuno può replicare:

Superpotere #1: Sei ossessionato dal problema

Hai passato notti insonni a pensarci.
Hai costruito la soluzione pezzo per pezzo.
Quando parli, non reciti un copione.
Trasmetti ossessione pura.
I clienti lo sentono.

Superpotere #2: Parli la loro lingua (davvero)

Non hai studiato il mercato.
Lo hai vissuto.
Conosci ogni sfumatura, ogni frustrazione nascosta.
Mentre un venditore dice "capisco il suo problema"...
Tu dici "l'ho vissuto anche io, ecco come l'ho risolto".

Superpotere #3: Puoi promettere (e mantenere)

Cliente: "Ma può fare anche X?"
Venditore normale: "Devo chiedere al team..."
Tu: "Certo, lo implementiamo in 2 settimane."
E lo fai davvero.

Il paradosso mortale:

Assumere troppo presto è come dare le chiavi della Ferrari a uno che non sa guidare.

Succede questo:

→ Il venditore brancola nel buio senza direzione
→ Tu bruci capitale sperando che "impari strada facendo"
→ Perdi il controllo su cosa funziona davvero

Ma soprattutto...

Perdi l'oro nascosto nelle prime vendite.

Quelle prime 10 conversazioni non sono solo vendite.

Sono ricerche di mercato da 100K euro.

Ti dicono:

Chi compra davvero (spoiler: non è chi pensavi)
Quanto sono disposti a pagare (sempre più di quanto credi)
Quali parole usano (il tuo copy per i prossimi 2 anni)
Cosa li blocca (le obiezioni che nessuno ti aveva detto)

In Voxloud ho chiuso personalmente i primi 50 clienti.

Non perché sono un grande venditore.

Ma perché ogni "no" mi insegnava qualcosa.

Ogni "sì" validava un'ipotesi.

Ogni obiezione diventava un miglioramento al prodotto.

Se non riesci a vendere tu il tuo prodotto...

Il problema non sei tu che "non sai vendere".

Il problema è che forse non dovresti venderlo.

I primi clienti non li conquisti con le tecniche di vendita.

Li conquisti con la convinzione di chi ha vissuto il problema.

E quella, nessun venditore può fingerla.

Gli imprenditori mi chiedono sempre: "Ma come fai a sapere se lavorano davvero?"

Eccoti 3 processi semplici e implementabili da subito che il mio direttore vendite usa per gestire un team di vendita 100% da remoto (senza perdere il controllo)

1. Stand-up settimanali sui numeri

Zero caffè, zero chiacchiere.

Ogni venditore condivide:
- Cosa ha chiuso la settimana scorsa
- Su cosa si concentra questa settimana
- Dove ha bisogno di aiuto

Basta. Il resto è rumore.

2. Ogni call è registrata e analizzata per aiutare a fare coaching dei venditori.

Con l'AI di Voxloud trascrivo tutte le chiamate. Analizzo il sentiment, identifico i pattern.

Il coaching non si basa su "mi è sembrato che...", ma su dati reali.

So esattamente dove quel venditore perde la trattativa, quale obiezione non gestisce bene, quando è troppo aggressivo o troppo morbido.

3. Obiettivi pubblici e trasparenti

Ogni venditore vede i suoi target. E vede anche quelli degli altri.

La competizione sana funziona meglio di qualsiasi motivational speech.
Quando tutti sanno dove stanno andando, non serve che tu li spinga.

Il lavoro da remoto non è "fidarsi alla cieca".
È avere processi così solidi che il controllo diventa automatico.

Ecco cosa scommettere sui cavalli mi ha insegnato sul business 👇

Assolutamente nulla.

Domenica all'ippodromo. Tutti puntavano sul numero 3, il favorito.

Io, da vero imprenditore visionario, ho puntato sul 5.

Perché? Perché mi piaceva il nome. Strategia di marketing pura.

Il cavallo numero 5 ha vinto a corto muso.

Sono un genio? No. Ho avuto un culo assurdo.

P.S. Il video è stupendo. Urlo come se avessi vinto un milione. In realtà ho vinto abbastanza per pagarmi la cena.

Devo fare una ricerca per Voxloud e sono un po' confuso sulla definizione del ruolo.

Io penso sia un Product Marketing Specialist, ma non ne sono sicurissimo.

Questa persona dovrà:

- Gestire la creazione di video e contenuti sul prodotto (quindi migliorare l'help center e renderlo multi-formato)
- Dare una mano nell'organizzazione dei webinar aziendali (per clienti e non)
- Aiutare nella gestione e creazione delle automazioni marketing (nel nostro CRM )
- Aiutare nella gestione delle Ottimizzazioni su sito e landing page (anche queste dentro il nostro CRM).
- Coordinare il programma referral
- Coordinare la raccolta delle recensioni e casi studio dei clienti (redatte dai nostri copywriter).

L'obiettivo principale è far conoscere meglio il prodotto.

Voi cosa ne pensate?

Ma dietro cosa c’è davvero?

Tutti parlano di Voice AI. Nessuno parla di cosa succede quando l'AI deve passare la palla a un umano.

Nelle ultime tre settimane ho ricevuto una valanga di chiamate da imprenditori che stanno esplorando la Voice AI. Tutti entusiasti, tutti convinti di aver trovato la soluzione per automatizzare la qualifica dei lead.

E va benissimo. Il fermento c'è, l'opportunità è pazzesca.

Ma poi arriva sempre quel momento in cui mi fanno la stessa domanda: "Ok, ma se un cliente ha un'emergenza e serve parlare con una persona vera, come funziona?"

Ed è lì che casca l'asino.

Perché la Voice AI da sola non risolve niente se poi non si integra con il tuo sistema legacy. Se non parla con il tuo centralino. Se non sa quando passare la chiamata a un umano nel modo giusto, al momento giusto.

They said:

So I asked them:
“Cool. But… what do you actually do?”

Another added:
“We simplify reporting so managers spend less time in spreadsheets.”

When your pitch feels vague, abstract, or forgettable—look for the verb.

“We offer…”
