For over 20 years, I have built and led a global executive search business focused on CEO, Board, and senior P&L leadership across the value chain.

At Alcott Global, executive search is our core business and primary revenue engine. There is a misconception I still see at board and CEO level...
That the real race today is about technology...(spoiler alert, It isn’t!)

Technology has become a commodity. Everyone has access to similar platforms, tools, vendors, and advisors. AI on its own is no longer a differentiator.

The real race is about people.

More precisely, about the top 1 percent of people.

In every organization I work with, there is a very small group that truly creates leverage. Not the top 10 percent. Not even the top 5 percent.

Closer to 1 percent.

And here is the uncomfortable truth for boards and CEOs: it is the same 1 percent that every ambitious company wants at the same time.

We recently ran a global board-level search for a value chain transformation leader, someone who had actually implemented AI at scale, with real outcomes.

On paper, the market looked deep. In reality, it wasn’t.
We spoke to more than 400 candidates globally. Once you move past the buzzwords and PowerPoint experience, the pool collapsed very quickly.
True AI experience is rare.

AI combined with real change leadership is even rarer.
The people who genuinely fit had a very specific mix: they understood AI beyond theory, knew how to drive change in complex organizations, could influence boards, had real domain credibility, and knew how to execute.
That is the top 1 percent.

This is where many boards make a strategic mistake. They treat talent as a broad optimization problem, focusing on improving the average.
Transformation does not come from averages. It comes from outliers.
The top 1 percent should not be managed or incentivized like everyone else. If you bundle them into generic systems, you will lose them. 

At CEO and board level, the real questions today are simple, and uncomfortable:
- Do you know who your top 1 percent actually are?
- Have you designed incentives that reflect their true value?
- Have you removed friction, politics, and noise from their path?
- And are you spending too much time trying to fix B and C players, while quietly exhausting your A players?

The companies that win over the next decade will not be the ones with the best technology roadmap.

They will be the ones whose boards and CEOs had the clarity to identify their top 1 percent early, and the courage to build the organization around keeping them.
