My Story:

My story is filled with many unique chapters. In short, over the course of my career I’ve been a consultant, physician, military officer, healthcare leader, medical education leader, and professional coach -- often wearing three or more of these hats at the same time. Along the way, I’ve found the most joy in providing inspiring leadership through change and helping high-achieving individuals successfully navigate transitions and challenges. I look forward to utilizing my deep expertise in leadership, professional development, and coaching to help you elevate your leadership and thrive through change.

Three years ago today, I published my first post on LinkedIn.

It was 114 words long, and I remember agonizing over every one of them. The fear of being visible is real. It took me about 48 hours to work up the courage to click “post.”

In the years since, I worked through that fear with the help of a LinkedIn accountability group and the discipline of posting and engaging regularly.

Along the way, I’ve also evolved in who I am as a coach, what I offer, and who I serve.

But the most unexpected part of the journey has been the relationships that have grown out of this platform. I’ve reconnected with colleagues I hadn’t spoken to in years and made incredible new friends and connections across the globe.

One thing this experience has reinforced for me, and something I often see with the leaders I work with:

So today’s post is primarily a heartfelt thank you to those who have supported my work here by connecting, sharing ideas, and contributing to the conversation along the way.

Three years ago, hitting “post” felt like a leap. I’m so glad I took it.

Two of those connections have become a standing monthly lunch with two brilliant coaches — one guiding women through life and career transitions, the other helping aspiring business owners explore career ownership options. We celebrate wins, offer support, and hold each other accountable. 

It’s been a great reminder that who you build alongside matters just as much as what you build.

Yesterday felt like a full-circle career moment.

I delivered an interactive virtual workshop called 𝘍𝘪𝘯𝘥𝘪𝘯𝘨 𝘠𝘰𝘶𝘳 𝘝𝘰𝘪𝘤𝘦 𝘢𝘵 𝘞𝘰𝘳𝘬 for a consulting organization.

What made it especially meaningful is that my first job out of college was in consulting.

I can still picture myself at 22 or 23, sitting on the periphery of a conference room. I may have been the only woman in the room and was certainly the most junior team member. I felt more like an observer of the conversation than a participant, unsure how to enter it.

Looking back, I wasn’t quiet because I had nothing to say. I was quiet because I didn’t yet trust that what I had to say was worth the space it would take up.

That experience shapes how I think about voice and leadership today.

In yesterday’s session, we explored the subtle ways professional voice gets lost at work: minimizing language, nonverbal signals that can undermine authority, waiting too long to speak, and not reclaiming the floor after interruption.

We didn’t just name the patterns. Each participant walked away with one concrete action to try in their very next meeting.

𝗕𝗲𝗰𝗮𝘂𝘀𝗲 𝘃𝗼𝗶𝗰𝗲 𝗶𝘀𝗻’𝘁 𝗯𝘂𝗶𝗹𝘁 𝗶𝗻 𝗴𝗿𝗮𝗻𝗱 𝗴𝗲𝘀𝘁𝘂𝗿𝗲𝘀. 𝗜𝘁’𝘀 𝗯𝘂𝗶𝗹𝘁 𝗶𝗻 𝘀𝗺𝗮𝗹𝗹 𝗺𝗼𝗺𝗲𝗻𝘁𝘀 𝗼𝗳 𝗽𝗿𝗲𝘀𝗲𝗻𝗰𝗲 𝗮𝗻𝗱 𝗽𝗮𝗿𝘁𝗶𝗰𝗶𝗽𝗮𝘁𝗶𝗼𝗻.

Over time, those small moments can change careers.

One of the most memorable pieces of advice I heard during medical training was surprisingly counterintuitive:

“𝗗𝗼𝗻’𝘁 𝗷𝘂𝘀𝘁 𝗱𝗼 𝘀𝗼𝗺𝗲𝘁𝗵𝗶𝗻𝗴. 𝗦𝘁𝗮𝗻𝗱 𝘁𝗵𝗲𝗿𝗲.”

At the time, it meant resisting the urge to rush into action before fully understanding what was happening with the patient.

It was also about pausing before responding.

Over time, I’ve realized the same principle applies in many ways to leadership.

I first came across this video around 2017 and used it as a discussion prompt with my residents at a time when morale in our clinic was very low.

The conversation that followed was rich and meaningful.

I hadn’t watched it in years, and it hits differently now. In fact, I’m in tears. Maybe because over the years I’ve been many of the people in this video, including several of the patients.

It's a powerful reminder of the unseen burdens people carry, and why empathy matters so much in the way we lead and care for others.

We don’t know what others are going through.

Our days are filled with assumptions and bias—toward ourselves and others.

Yesterday, I was remembering a video from my residency training orientation at the Cleveland Clinic.

It was a beautifully created message on empathy.
I had attended sessions dedicated to this topic and read books about it, but this short 4-minute, 24-second video was profoundly moving in a different way. 

Although this message is crafted in the healthcare setting, I feel it is pertinent outside of the hospital walls as well.

The real reasons you can't stay strategic 

Most leaders think delegation is a conversation.

But delegation is an environmental design problem.

Here’s what most systems get wrong:

→They assign the task, but not the authority.

→They give the deadline, but not the constraints.

→They expect results, but never define the signal of success.

So the work boomerangs.

Not because the person failed.

But because the system didn’t support the transfer.

Delegation doesn’t break people.

Systems break delegation.

When you redesign the environment 
access, authority, constraints, clarity

The handoff holds.

And you stop being the fallback.

Which part of your system is causing delegated work to return to you?

Leaders work hard to “inspire” ownership.

But ownership isn’t emotional .

It’s mechanical.

People take ownership when:

•They know the boundary
•They know the standard
•They know the consequence
•They know the next step

Remove any one of those, and ownership collapses.

Not because people don’t care.

But because the system creates friction they can’t push through.

Reduce friction in the path of responsibility, 
and ownership increases automatically 
without pep talks or pressure.

Ownership rises when friction falls.

The real question is: where is your system creating friction your team can’t push through?

Most leaders think their team has a motivation problem.

In reality, most teams have a structural problem.

When expectations are vague, 
when leaders over‑function, 
when emotional safety is inconsistent, 
when follow‑through is unpredictable, 
and when invisible rules reward caution 
permission becomes the default survival strategy.

Not because people are passive.

Because the system makes your approval the safest route forward.

Ownership isn’t built by pushing people harder.

Ownership is built by designing a system where 
their judgment is required, not optional.

People follow the path the system makes easiest.

🧠If your team thinks like you, that’s not alignment. 
That’s a system running on one brain.

Founders often take pride in having a team that “thinks like them.”

It feels efficient.

It feels aligned.

It feels like proof you hired well.

But here’s the part that rarely gets said out loud.

When everyone starts thinking like you, it’s not alignment.

It’s cognitive collapse.

Your team isn’t waiting because they’re incapable.

They’re waiting because the system has taught them 
that the safest move is to mirror your thinking, 
not develop their own.

And on the surface, that looks like competence.

It looks like loyalty.

It looks like, “Finally! They get it.”

But that’s the trap.

A team that thinks like you isn’t a team .

It’s an extension of your nervous system.

It can’t challenge you.

It can’t pressure-test your ideas.

It can’t see around your blind corners.

And here’s the uncomfortable truth most founders miss.

You may think it’s good that they “think like you.”

💡But you don’t need agentic mode,
the human version of AI that predicts your preferences.

You need independent thinkers who generate perspectives 
you can’t see from your vantage point.

Because a business doesn’t scale on one brilliant brain.

It scales on multiple, differentiated mental models that can hold complexity without waiting for your signal.

So the real question isn’t “Why won’t they step up?”
It’s "Where has the system trained them to mirror you 
instead of think for themselves?"

This might sting a little, but here it is.

If you’re the person everyone goes to, it’s not because you’re the best.

It’s because the system has learned you’ll always say yes, 
always fix it, 
always know.

And once the system learns that, it stops learning anything else.

You become the safety net.

The shortcut.

The default answer.

And here’s the twist.

💡The moment you stop being the fallback, the system is forced to grow up.

Not because you pushed people harder, 
but because the structure finally supports them taking the lead.

When you’re fast, people come back to you.

And over time, “coming back to you” becomes the operating model.

This is how capable leaders get trapped in work they shouldn’t be doing.

Not because they’re bad at leading 
but because the system keeps routing everything to them.

Here’s the shift.

You don’t need to be less capable.

You need a system that doesn’t turn your capability into dependency.

Once leaders see this, everything changes.

They stop trying to work harder
and start redesigning the way work moves.

How a Team Stopped Reporting Problems and Started Proposing Solutions....in 3 weeks. 

A leader came to me frustrated.

“My team is smart, but everything still ends up on my desk.”

On the surface, it looked like a motivation issue.

It wasn’t.

Here’s what was really happening:
→ People weren’t sure what “good” looked like.
→ They didn’t want to make the wrong call.
→ The leader was fast , so the team defaulted to him.
→ It was just easier to escalate every problem to him. 

None of this was about talent.

It was about the way work moved.

So we mapped the flow.

We found the exact moments where people were getting stuck.

We made expectations visible.

We made decision criterea clear.

We put guardrails in place. 

We created a simple rule:

“Bring the problem, the recommendation, and the risk.”

Within 3 weeks, everything changed.

People stopped brining problems to him.

They started showing up with solutions.

Escalation dropped.

His calendar opened up.

The team got sharper.

When his calendar opened, he remembered what his job actually was.

Not fixing. 

Not firefighting. 

Leading.

The shift happened the moment the system made it easier 
to take ownership than to hand things back.

This is the work I do. 

I redesign the way work moves so leaders can actually lead again.

Every team has 3 types of work:

1. Work someone owns

2. Work someone thinks they own

3. Work no one realizes is unowned

That third category is where leaders drown.

It’s the follow‑ups, 
the clarifications, 
the “quick checks,” 
the decisions that don’t have a home.

Not because the team is incapable 
but because the system never made ownership explicit.

When responsibility is unassigned, 
it defaults to the most reliable person in the room.

That’s you.

When you make ownership visible 
not assumed, 
not implied 
not "they should know my now"
the system stops routing everything back to you.

Clarity becomes the container that holds the work instead of your brain.

A leader genuinely believed he had delegated ownership.

He communicated the intent.

But because the system and the leadership pattern didn’t match.

It’s like upgrading the engine but never updating the driver’s habits.

Both are strong on their own 
but together, they create the same outcome every time.

This isn’t about blame.

It’s about leverage.

When leaders see that the next shift isn’t “more clarity” 
but leading differently inside a new structure, 
everything changes.

The moment leaders see the bottleneck is not the team

Why you feel like a glorified project manager.

A senior leader said something to me recently :

“I didn’t take on a senior leader role to run projects, 
but that’s what it’s turned into.”

Her role was supposed to be strategic.

In reality, most of her week was spent unblocking, clarifying, approving, and piecing together decisions that shouldn’t have needed to land on her desk.

She wasn’t confused about the work.

She was confused about why she kept getting dragged back into execution.

And here’s what we uncovered:

She wasn’t stuck in execution because she lacked strategic ability.

She was stuck because the architecture around her kept routing every decision upward.

Most senior leaders don’t realize this, but the moment the system senses ambiguity, it doesn’t distribute the load. 

It escalates it.

Not because people are incapable.

But because the organization has been built on a simple rule:

“When in doubt, send it up.”

And when everything flows upward, your role collapses.

You stop operating at the altitude you were hired for
and start functioning like a glorified project manager.

Not because you want to.

Because the structure makes you the safest place for judgment.

This isn’t a skill gap.

It’s a design flaw.
