The Broken Window Effect at Work.

Sometimes burnout doesn’t start with too much work.
It starts with too many small things left unresolved.

The message you never get back.
The feedback that never arrives.
The meeting that ends without a decision.
The standards that exist somewhere, but never clearly.

Each one is tolerable on its own.
Together, they quietly change how you work.

You stop asking questions because it feels pointless.
You fill in gaps that shouldn’t be yours to fill.
You manage ambiguity instead of doing the job you were hired to do.

That’s where the exhaustion comes from.
Not effort.
Uncertainty.

People don’t burn out because they’re incapable.
They burn out because they’re constantly compensating for what the environment doesn’t provide.

If work feels heavier than it should, it’s worth asking:
What small things have been broken for a long time?

They’re usually the real reason your energy keeps leaking.

The Broken Window Effect at Work

One thing I’ve learned after building multiple teams: the most valuable people are rarely the loudest.

They’re the ones who quietly upskill when no one’s watching.

You can’t teach that level of internal drive.
You can’t force someone to care about their growth more than the company requires.

That has to come from within.

And from a neuroscience perspective, people who self-educate build something incredibly powerful:
a plastic brain.

Every new skill, every book, every online course, it all strengthens their neural pathways for adaptability, problem - solving, and creative thinking.

Those traits compound.

They become faster learners.
Better decision-makers.
More resourceful under pressure.
And over time, they outgrow people who rely only on formal training.

When I hire, I look for curiosity.
Not credentials.
Not polished answers.
Curiosity.

Because someone who reads, experiments, builds, tinkers, or studies on their own time will eventually outpace almost everyone else.
They don’t wait to be told what to learn.
They choose it.

And that choice is what makes them dangerous, in the best way possible.

If you’re that person, keep going.
Even if no one notices right now.
Your effort is compounding quietly.
You’ll feel the gap before anyone else sees it.

It's MVA's 5th Birthday 🎂 🥳 🎉 

Five years ago, a lot of people told me this would never work.

That an online school couldn’t be a real school.
That parents wouldn’t trust it.
That regulators wouldn’t allow it.
That happiness and rigour couldn’t coexist.

I heard it all.

But I was determined to try. To create a school for the children who had been let down, cast aside, or quietly harmed by a mainstream system that didn’t support them.

Because “one day it might get better” isn’t good enough when you’re a child living it now.

So we started small.

3 employees.
10 students in Years 9 and 10.
A handful of tutors helping out.

No hype.
No blueprint.
Just belief.

Fast forward five years and Minerva Virtual Academy (MVA) has:

• 220 employees across 8 countries
• 180 fully-qualified world class teachers in our faculty
• 1,400 students across 60+ countries
• Educated more than 2000 happy students 

We’re fully accredited and approved by the DfE, Ofsted, COBIS, ISA, and work with more than 50 local authorities around the UK.

We’re the first online school to provide the Duke of Edinburgh’s award.
The first online school to have their principal recognised by the HMC.
The first to be part of BSME.

In the last year alone, we had 18 in-person school trips (including our first residential), 8 in-person family days across the UK, Spain and the UAE, 40+ after-school clubs and enrichment activities, GCSE outcomes and SEND outcomes well above national averages and fantastic university destinations for our leavers.

But none of that is what matters most.

It’s the daily messages from parents saying,
“Thank you for giving us our child back.”

The messages from students saying,
“You gave me my happiness back.”

We’ve become more than a school. We’re a community. A movement. And that is what makes me the happiest – and most motivated – CEO in the world. And that's why I'm so grateful to all our amazing teachers, mentors, and HQ staff for getting us here. 

To our parents and students:
We know we can do better.
We know there is so much more to improve.

And I hope you know this:
Listening to your feedback, admitting our faults, and constantly iterating is exactly how we got here in five years.

Just imagine where we could be by our tenth birthday.

And to those who doubted us – or still do – I forgive you 😉

It is a pretty mad idea when you think about it.

But we’re not going anywhere.

I get a lot of testimonials from parents, and they are always moving. But this message I received over the festive break took the (christmas) cake 👇

“Hi Hugh, I didn’t want to bother you at Christmas but something big has happened. 

My son joined MVA in year 10 in December after 4.5 years out of education with multiple, multiple failings on the part of the local authority and several settings. 

He hasn’t wanted to celebrate Christmas for years as he didn’t see anything to celebrate. 

This year he has been doing his computer science work during the holidays as he wants to earn a commendation, and I have just found him sitting at his computer wearing a Santa hat. 

A small thing, but SUCH a big thing. I feel like my lovely boy is coming back to me and I’m just sobbing in the kitchen.

This is the difference we make.

Yes, we can get your child’s grades up.
Yes, we can get their attendance back up.

But the most important thing we do, that we will always do, is happiness. 

Children deserve to be happy.

A big theme of the conversation was the resistance we still face from established forces in government and across the industry, despite a growing body of evidence that what we are doing is life-changing for so many kids.

Melissa specifically echoed something I have been pushing for years – we have to work together.

Yes, we’re all competitors. Yes, even between online schools we often disagree on the exact specifics of how best to nurture a child’s potential.

But each of us alone is an outsider. An anomaly. An experiment.

Together, we are a movement.

And the sooner we can leverage that momentum to drive real change up and down the country (and beyond!), the sooner we will have a future where no child needs to go to a school that doesn’t make them happy.
