In 2020, Caleb stepped in on a truck and worked part-time at night and on the weekends to learn what it took to run the company from an operational and business standpoint. Unfortunately yet again I just heard of another contractor going out of business who told me they were "on top of the world" and "everything couldn't be better" ONLY 12 months ago. 

They refused help because they "had it all figured out" as they told me and several others.

I texted one of the employees I've known for a while and he said they were over ambitious on pursuits. Another told me projects never aligned with bids (possibly because of wrong pursuits to begin with) so everyone lost interest early and this caused projects to drag. 

Who was outside the chaos, looking at the numbers and the strategy, instead of reacting to momentum???

Who was detached enough to see the misalignment between strategy, pursuits, and execution before the work even started???

I've learned incredibly quickly talking with top firms many years ago that in business, outside help ALWAYS shows up at some point. 

The only variable is timing.

Bring it in early and it smooths growth, creates clarity, and prevents small gaps from widening. 

Wait too long and it arrives when the problems are harder, costlier, and more painful to repair.

Honestly, most of my clients have it together but hire me to KEEP it together as they grow. 

Breathing in your own exhaust every day will eventually suffocate you. Fresh air is not optional if you want to keep moving forward.

Estimating thinks the field can't communicate or plan.

The field thinks estimating is living in a different world and has no idea how to build.

Anyone who has worked in NYC construction has seen this play out.

There are high achievers who make owners a lot of money BUTTTTT make everyone else miserable in the process. Not because they are bad at their job. Quite the opposite. They are sharp. They produce. They deliver. BUT internally, they are absolutely exhausting to work with.

These are the people owners protect. Because the numbers look good. Jobs close. Profit shows up. So the behavior gets tolerated. Eye rolls. Tension. Constant friction inside the team. Everyone feels it, but no one wants to be the one to say it out loud.

The problem is not performance. The problem is what it costs the rest of the organization every single day. One miserable high achiever can easily destroy morale, drain energy, and turn a solid team into a frustrated one. 

The damage shows up in disengagement, turnover, and leaders spending their time managing emotions instead of building the business.

I remembered having tons of ruined evenings and even weekends because these people were just miserable to be around. 

And here is the part most companies miss because of their short term site, just because someone makes money does not mean they are creating value long term.

At some point, everyone snaps. I have watched it happen more times than I can count.

High performance without emotional discipline is not leadership. It is risk.

The Hidden Cost of Miserable High performing employees

If you do not invest in your people, you will end up resenting them. 

You will feel frustrated and disappointed, not because they are doing something wrong, but because deep down you know they were never given the tools or guidance they needed to succeed. 

It is easier to blame them than it is to fix the foundation. Real change starts when you are willing to look at the structure and ask the hard questions that have answers you can actually control. Control what you can, and learn how to navigate what you can't.

You cannot expect a new employee to walk in and thrive just because you are paying them. YES, even the well seasoned ones. 

They need clear goals. They need guidance that holds them accountable while giving them the support to grow.

If your company feels stuck, you need to ask yourself a hard question.... 

-> Are the people who got you to $30 M dollars in revenue the same people who can take you to $100 M? 

That is a reality every construction business has to face eventually.

After working inside and alongside many successful construction companies, I can say this with confidence. This is one of the most difficult questions nearly all of them reach at some point. I’ve lived it, watched it play out, and can spot the warning signs before the damage shows up in the numbers.

Remember the game Telephone.

One person whispers a simple sentence. It goes ear to ear. By the time it hits the last person, the message is unrecognizable.

A field conversation starts as “We are pouring the northeast foundation wall next Tuesday.”

It ends as “We might pour next week, bring extra laborers, and nobody knows who approved it.”

Funny as a game. Painful in a growing construction company.

This is also exactly what happens when estimating and field execution do not speak the same language and don't have synergy.

The bid starts clean. 

Assumptions are clear. Risk is priced. Scope makes sense.

Then it gets handed off. 

Estimator to PM. 

PM to superintendent. 

Superintendent to foreman. 

Foreman to crew.

Every handoff adds interpretation. Every interpretation adds distortion. By the time the job is complete, the field built a different project than what was estimated and what is written in the contract.

Now everyone is frustrated. The field says the bid was wrong. Estimating says the field blew the job. Ownership just sees profit disappear.

This is not a people problem. It is a handoff problem.

Growing companies don't always fail because they lack talent as so many think. They struggle because critical information turns into a game of Telephone between the office and the field.

In the game, everyone laughs at the end. Except in construction, it costs real money and opportunity and may also be a safety concern!
