Most growth strategies don't fail in the market. They fail in the executive suite.

Here's what I see over and over with leadership teams chasing aggressive growth targets:
→ The strategy is clear to the CEO but fuzzy to everyone else.
→ Execs nod in meetings but communicate conflicting priorities to their teams.

The best time to realize your executive team isn't ready for growth is before growth stalls.

Not all feedback is valid, but all feedback is valuable because it provides us with insight into perceptions. 

A key question I often receive is how to receive feedback, especially when you disagree with it. 

The challenge is that when we get defensive, we create an environment where people are reluctant to share feedback with us, and that is what I find holds leaders back more than anything. 

Everyone in the office knows something about this person that is holding them back in their career, except for the person. Two reasons:
1.  No one told them.
2.  They have received feedback and haven’t done anything about it.

That’s why teach the ARC model for receiving feedback effectively:
🔹 Acknowledge – Listen without reacting, interrupting, or defending. Thank the person for sharing, even if you’re not sure you agree.
🔹 Reflect – Ask questions to understand: “Can you share an example?”, “What impact did you notice?” “What would effective look like instead?” Curiosity over judgment.
🔹 Commit – Decide what you will do with the feedback. You might commit to a specific change, experiment with it, follow up, ask for support or clarification, and take action. Even if the feedback is based on an incorrect assumption, you still need to consistently adjust how you show up so people's perceptions can shift over time.

Leaders who consistently acknowledge, reflect, and commit turn even imperfect feedback into fuel for growth and stronger trust.

No one really talks about this part of executive and senior leadership.  The higher you go, the lonelier it gets.

Research shows that senior leaders are about twice as likely to feel isolated at work as junior employees, and nearly half of CEOs report that loneliness directly hurts their performance.

When the people making the biggest decisions are also the most isolated, strategy quality, execution, and retention all suffer.

The part of executive leadership no one talks about.

Leadership development has fundamentally changed.

I remember sitting in leadership courses and listening to someone talk for hours.  Mind-numbing and ineffective, but that is how we used to do it.

Change models are everywhere, but many still treat people as “resources” to be managed rather than as human beings striving to do their best amid uncertainty.  

That’s why I developed the Strengths-Based Leading Change framework.
It’s an 8-step approach that integrates classic models (like Kotter and Prosci’s ADKAR) with what we now know about trust, psychological safety, and the real human experience of change.

At the core are three simple principles:
✅ Confront reality
✅ Hold faith
✅ Build trust

From there, the 8 steps walk leaders through how to:
1. Diagnose resistance and readiness (before jumping into solutions)
2. Create urgency and a truly shared vision

Every generation brings something unique to the workforce. 

Gen X brings perspective.

Born between 1965 and 1980, Gen X is smaller than the Boomers and Millennials. They are about 20% of the U.S. workforce yet hold a significant share of leadership roles (Pew Research Center; BLS).

They are the bridge generation.

They graduated as the internet entered the workplace.
They remember leaders questioning whether the World Wide Web mattered.  

I remember the CEO of a company I worked for said, and I quote, "No one will ever need a website.  That WWW thing is just a fad."

They navigated the dot-com boom and bust, the rise of social media, globalization, remote work, and now AI. That lived experience matters.

The AI era doesn’t just need digital natives.

It needs leaders from every generation who can translate change, balance people and systems, and lead through uncertainty.

Gen X knows transformation is messy because we’ve lived it repeatedly.
This moment isn’t about catching up.

It’s about stepping forward. Gen X leaders are uniquely positioned to:
• Integrate AI responsibly
• Develop the next generation
• Protect culture while accelerating innovation
• Turn disruption into strategy

New ideas don’t land when the mind is closed

They land when the brain feels receptive.

Most people try to improve thinking
by defending what they already know.

❌ Proving they’re right.
❌ Protecting past decisions.
❌ Filtering out disconfirming information.

The brain reads that as threat.
So it resists.
When certainty feels required,
the nervous system shifts into protection mode.

Attention filters aggressively.
Contradictory data gets rejected.
Novel information never makes it in.

The brain prioritizes consistency, not accuracy.
That’s why growth stalls
when identity gets attached to being right.

Receptivity requires a different state.
When the parasympathetic nervous system activates,
the body settles.
Heart rate slows.
Breath deepens.
Defensiveness drops.

In that state, the brain becomes plastic again
instead of rigid.

Prediction errors are tolerated.
New inputs are explored.
Old models get updated.

You don’t fight new information.
You metabolize it.
Psychological safety is what allows this shift.

It tells the brain:
🧠 You won’t lose status for reconsidering.
🧠 You’re allowed to change your mind.
🧠 You can hold uncertainty without danger.

Without safety, the brain defends.
With safety, the brain learns.
No openness, no updating.
No updating, no evolution.

Here’s how to become more receptive:
1️⃣ Regulate before you evaluate
A calm nervous system tolerates contradiction.
Learning follows regulation.

2️⃣ Separate identity from ideas
Threat drops when beliefs aren’t tied to self-worth.
Flexibility increases.

3️⃣ Slow down first reactions
Pausing interrupts reflexive rejection.
Curiosity has time to emerge.

The next level isn’t hidden.
It’s already available once the brain feels safe enough.

I don’t believe in dream jobs. 

But I believe in healthy cultures.

Because culture is what your nervous system lives inside.

I didn’t realize how much that mattered
until my body stopped recovering.

Not from hard work.
From the environment.

Meetings felt heavy before they started.
My mind kept scanning for what I missed.
My body stayed braced after hours.

Nothing was “wrong” on paper.
The role was good.
The title was fine.

But the culture trained vigilance.
Always alert.
Always careful.
Always on.

That became my baseline.

Here’s what unhealthy cultures do quietly.

They keep threat circuits active.
When expectations shift without warning
and safety depends on reading the room,
the nervous system stays in protection mode.

Attention narrows.
Working memory shrinks.
Error correction weakens.

So capable people start making mistakes.
Not because they’re bad at the job.
Because their brain is busy protecting them.

Then a loop forms.
Stress rises.
Capacity drops.
Errors increase.
Control tightens.

Breaking the loop means working with biology.

1/ Regulate before engagement.
Exhale longer than you inhale.
Ground your feet before responding.

2/ Create predictability.
Notice recurring patterns.
Prepare for them in advance.

3/ Protect cognitive bandwidth.
Use fewer words.
Pause instead of over-explaining.

4/ Complete stress cycles daily.
Walk, stretch, breathe, or move.

5/ Rebuild internal trust.
Name one thing you handled well each day.
Healthy cultures allow recovery.

They let people think clearly.
They let capacity return.
That’s what matters.

Creativity doesn’t arrive on command

It has to be invited.

Most people try to be creative by demanding ideas 
❌ Brainstorm now.
❌ Decide fast.
❌ Make it useful.

The brain experiences that as evaluation.
So it contracts.

When output is demanded too early,
the nervous system shifts into performance mode.

Attention narrows.
Associations shrink.
Thinking becomes literal.

The brain looks for acceptable answers,
not original ones.

That’s why creativity feels unreliable.
Because it depends on state, not effort.

Creativity requires priming.
When the nervous system feels safe,
unhurried,
and unstimulated,
the parasympathetic system activates.

The body settles.
Cortisol drops.
Neural flexibility increases.

In that state,
the brain starts making distant connections
instead of efficient ones.

Old ideas recombine.
Unrelated concepts link.
Possibility expands.

You don’t produce creativity.
You prepare the conditions for it.
Psychological safety is the primer.

It tells the brain:
 🧠 You don’t need to perform yet.
 🧠 You’re allowed to explore without payoff.
 🧠 Nothing bad happens if this goes nowhere.

Without priming, the brain defaults.
With priming, the brain experiments.

No openness, no novelty.
No novelty, no innovation.

Here’s how to prime the creative brain:
1️⃣ Lower stimulation before ideation
 Silence reduces cognitive noise.
 Creativity follows internal signal.

2️⃣ Delay usefulness
 Utility too early triggers threat.
 Play keeps pathways open.

3️⃣ Move the body gently
 Low-intensity movement increases cognitive flexibility.
 Ideas follow motion.

Creativity isn’t rare.
It’s just selective about the nervous system states
it shows up for.

Your brain is a prediction machine.

It runs patterns.

the brain conserves energy.

Innovation requires interruption.

dopamine increases.

Here’s how to intentionally spark it:

 Read outside your field.
 Expose your brain to unfamiliar patterns.

2️⃣ Ask better constraint questions
 “What would make this impossible?”
 Constraints stretch neural flexibility.

3️⃣ Shift environments physically
 New surroundings activate orientation networks.
 Fresh context triggers fresh thought.

Innovation isn’t about trying harder.

The most dangerous boss isn’t loud. 

It’s the one who says nothing.

He never yelled.
He never corrected me publicly.

He never led.
He just withheld.

No direction.
No feedback.
No expectations stated clearly.

Clients loved me.

They renewed.
They referred.
They sent emails praising the work.

Internally, I heard nothing.

No “here’s what great looks like.”
No “here’s what to improve.”
No clear metric for success.

Just silence.
And silence from a leader creates invisible expectations.
The brain hates uncertainty.
When expectations are unclear,
the amygdala reads the gap as threat.

So I filled it in.
Worked harder.
Overdelivered.
Second-guessed everything.

Every meeting felt like a test with no answer key.
Under uncertainty, attention narrows.

Working memory shrinks.
Self-monitoring increases.

You don’t perform freely.
You perform cautiously.

Then one day rumors started.
I was told there would be a reorg.
Shortly after, I was reorged out.

No prior correction.
No defined miss.
No roadmap offered.

Just a structural shift.
Here’s what was really happening.

Chronic ambiguity keeps threat circuits active.
Threat consumes cognitive bandwidth.
Bandwidth loss looks like underperformance.

Not because ability vanished.
Because clarity never existed.

Here’s what I wish I had done sooner.

Action one
Force clarity early.
Ask, “What does exceptional look like here?”
Make them define it.

Action two
Create visible expectations.
Summarize agreements in writing.
Confirm metrics.

Action three
Track proof of performance.
Document client outcomes and feedback.
Evidence protects your internal baseline.

Leadership without feedback creates fear-based performance.

Innovation doesn’t happen when everything makes sense

It happens when you can sit in what doesn’t.

Most people rush to resolve ambiguity.
❌ Pick a direction fast.
❌ Close the loop.
❌ Reduce uncertainty.

The brain loves certainty.

Ambiguity activates threat circuitry.
The amygdala flags the unknown.
Cortisol rises.
The mind searches for the quickest stable answer.

That stabilizes you.
It doesn’t evolve you.

Innovation requires holding competing ideas
without collapsing into one too soon.

When the prefrontal cortex stays regulated,
it can tolerate cognitive dissonance.
It can compare models.
It can simulate alternatives.

That capacity is called cognitive flexibility.
And it’s trainable.
If the nervous system stays calm,
contradictions become data.

Tension becomes creative fuel.
Unfinished thoughts get room to mature.

No tolerance for tension, no transformation of ideas.

Here’s how to build innovation capacity:
1️⃣ Delay resolution
 When you feel urgency to decide, pause.
 Time expands cognitive flexibility.

2️⃣ Name the competing truths
 Hold both perspectives visibly.
 The brain integrates better when contrasts are explicit.

3️⃣ Regulate before debate
 Calm physiology increases perspective-taking.
 Innovation collapses under threat.

to stay with complexity.

If I saw people viewing my profile

I wouldn’t send 50 more messages.

I’d change the stimulus.
