The highest-performing leaders I work with all carry one private fear:
“What if they discover I don’t actually have the answer?”

And underneath that fear, there’s usually something deeper going on. Here are two examples: 

1. The myth of the omniscient leader
Early in their careers, competence did mean having answers.
- Technical mastery.
- Fast pattern recognition.
- Strong judgment.

You were the expert in the room, but leadership changes the game.

Now you’re making decisions about problems you’re not the technical master of. You’re leading across functions, markets, and uncertainty.

There often isn’t a clean, obvious answer.

There’s a powerful shift from:

“I need to know.”
To:
“I don’t know yet. Here’s how we’ll figure it out.”

That’s not weakness.
That’s executive maturity.

And ironically, the moment you stop trying to prove you have all the answers is often the moment your leadership actually deepens.

If you can see these signs in your team, don’t rush to fix them. Instead do this!

Your teams don’t withdraw randomly. They adapt.

They learn what is safe to say.
What gets accepted.
What is easier to keep to themselves.

And over time, their behaviour becomes a reflection of what leadership feels like to them.

Reflection is often the first thing we sacrifice in the rush to hit targets, lead teams, build careers, and manage life outside of work.

It feels unproductive. Indulgent, even.

But it’s neither.

Self-reflection is where self-awareness begins. And self-awareness is the foundation of growth. When we pause long enough to ask ourselves:

> What’s working well right now?
> Where am I reacting instead of responding?
> What feedback have I been avoiding?
> What do I actually want more (or less) of?

We start to see patterns. And once we see them, we can change them.

Because growth doesn’t happen when we consciously decide to adjust, refine, and improve.

If you struggle to reflect on your own, you’re not alone. That’s where others can help. A coach can provide structure, challenge, and accountability. But it doesn’t always have to be formal. A trusted colleague who gives honest feedback. A friend who asks thoughtful questions. A mentor who sees your blind spots. Sometimes, that’s enough to unlock clarity.

The key is intention.

Carve out the time. Protect it like you would any important meeting. Because the conversation you have with yourself (or with someone who helps you think better) might be the most valuable one you have all week.

Growth starts with awareness. Awareness starts with reflection.

When was the last time you gave yourself space to pause and really think?

A client said to me recently, “My gut tells me this is the right decision. But it will put more pressure on everyone else and on me. Maybe I should choose the more comfortable option.”

This is the quiet calculation many managers and senior leaders make.

Because avoiding the conversation protects the present moment. It delays the discomfort. It keeps things stable on the surface.

But over time, the cost grows.

Standards slowly slip. Strong performers feel the imbalance. And leaders find themselves spending more time managing problems they had already recognised early on.

Hence, high-performing teams aren’t built by talent alone. They’re built when leaders are willing to be clear, honest, and decisive, even when it would be easier to wait.

Having coached leaders both in the room and through a screen, I’ve realised this:

When it comes to learning and development, face-to-face training has long been seen as the gold standard. 

But online learning has some powerful advantages that are hard to ignore, especially in today’s busy work environment.

Toughest transition as a manager is to go from being a "referee" to an "architect."

I meet many managers who feel this tension:

“If I don’t stay across everything, standards will drop.”
“If I’m not involved, something will be missed.”
“If I loosen my grip, I lose control.”

So they step in.
To correct.
To double check.
To monitor.

Because the responsibility feels personal.

The challenge is this:

Referees focus on activity.
Architects focus on outcomes.

Referees intervene in moments.
Architects design systems.

Referees stay close to every decision.
Architects define success clearly enough that decisions can be made without them.

So the fear underneath is rarely about performance. It’s about trust.

Trust that their team can think, decide, or recover if anything goes wrong.

One takeaway - If you’re noticing yourself pulled into everything, try this:

Before stepping in, ask: “Have I defined the outcome clearly or am I managing the method?”

This leads to clarity.

And that's when sustainable performance begins.

"Leadership” is one of the most overused words in business. And one of the least understood.

Leadership is NOT only about senior positions within organisations. 

👉🏻 It is for everyone, whether you are an employee, parent, volunteer, or friend, and yes, for people who are managing others in all walks of life, business included. 

Robin Sharma wrote a book titled ‘The Leader Who Had No Title,’ and there are a few quotes from the book that highlight true leadership qualities, in my opinion:

1. “Sometimes success isn't about making the right decision, it's more about making some decision.”

Leaders are people who make decisions rather than waiting for someone else to do so. Even everyday small decisions, decision-making then becomes less scary. 

2. “Victims recite problems, leaders provide solutions.”

Life is full of problems; a leader is someone who rises above a problem by seeking a solution. Or at the very least, does not dwell on the problem. 

3. “Ideas are ultimately worthless unless you activate them with focused and consistent action.”

Leaders take consistent action, no matter how small, towards achieving something they want. 

4. “The highest of all human abilities is the ability each one of us has to choose how we respond to the environment we find ourselves within.”

Not everything goes the way we may want or plan. We have a choice: we can either get upset and give up, or we can see it as feedback and look for another way. 

Leaders are flexible, adaptable, and open to new approaches. This does not mean they never get upset, but they do not give up.

Red flag manager behaviours

There’s a very specific moment I’ve learned to watch for with managers.

That when everything looks fine, and they still feel oddly unsettled. 

Like, 
Outwardly, they’re performing.
Inwardly, they’re over-thinking constantly.

Rehearsing conversations they haven’t had yet.
Delaying decisions because the timing doesn’t feel quite right, or they are second-guessing those decisions.
Absorbing pressure from above and protecting the team below, largely on their own.

Now this isn’t about confidence or capability or effort.

It’s about having outgrown the way they’re currently managing. It's about never learning how to lead a team altogether.

At this point, leadership stops being about doing the work well and becomes about how you think, decide, communicate, and regulate yourself under pressure.

That shift doesn’t happen by accident. And it doesn’t come from another article or framework.

It comes from having the space to step back, sharpen your judgement, and lead with intent.

That’s the work I do with managers.

I ran a poll this week asking where managers feel least supported at work.

The majority answer wasn’t leading people.
It wasn’t handling conflict.
It was making decisions.

And…that didn’t surprise me.

Because decision making is where everything quietly converges.

You’re managing pressure from above, expectations from below, and consequences that land with you either way.

So managers do what capable people often do: They carry it privately, overthink it, delay it, or they decide quickly… then replay it for days afterwards.

But what LEADERS do is, they make clear decisions. 

They know:
- what belongs to them and what doesn’t
- when to pause and when to act
- how to involve others without handing over responsibility
- how to stand by a decision, even when it’s uncomfortable

Now that confidence comes from practice, reflection, and having the right support around you while you’re learning.
